Guts doesn't really need to read. Orders could be given to him verbally, and he always had scholarly people around him to read in his stead (Griffith, Schierke, Farnese, Serpico). All Guts needs to do is know who to cut and who to not.

When hiring larger merc groups, you only need to make a contract with their leader. So that would save you lots of paper and effort.

What I can imagine is that they have a list of recruits, and the recruits make their marks next to their names.
That's still not a contract by modern standards, but it would work in everybody's interest, since the majority of people wouldn't be able to read anyway.

btw I think counting and reading isn't on the same level even some animals have a concept of numbers but reading is something someone else needs to teach you unless you're a genius
